Abstract:

Drawing upon appraisal theories of emotion and the literature of self-conscious emotion, we argue that the emotional and behavioral consequences of unethical pro-organizational behavior (UPB) are often paradoxical. On the one hand, UPB should trigger feelings of guilt as with many other types of unethical behavior. On the other hand, however, because UPB benefits one’s organization, it should trigger feelings of pride. Using a multi-source experience sampling study of 107 customer service agents, we find that daily UPB is positively associated with daily pride and guilt. These emotions in turn lead to increased interpersonal citizenship behavior directed towards co-workers and customers, respectively. Furthermore, we find that daily perceived customer gratitude moderates the link between daily UPB and pride, such that UPB leads to heightened feelings of pride on days when customers display low levels of gratitude. We conclude by discussing the theoretical and practical implications of our work.
